中文摘要: 本研究跳出了笼统地比较创造力水平的窠臼,具体地关注组织中的人们在原创性和实用性上的不同侧重,并结合创造力过程不同阶段(创意产生与创意选择),分析这些造成不同侧重的规范来源。接着从一般社会情境延伸到组织中,从规范性影响的角度剖析领导力、团队氛围等重要的组织情境多层次地对原创性和实用性的影响。并基于意义建构的视角分析这些因素的影响机制,确定关键的心理中介。更进一步结合交互主义的观点,探讨员工价值观如何在员工就规范性情境因素进行意义建构的过程中发挥"渲染"的作用,对规范性情境因素与关键的心理中介变量之间的关系进行调节,最终影响到原创性和实用性。我们以实验研究和实地研究分别在一般社会情境和组织情境下对提出的理论模型进行检验。本研究是对创造力的"结果论"和"过程论"的创造性整合,体现了管理理论情境化的趋势,并为在价值观多元化的社会中管理员工、提高创造力提供管理启示。

英文摘要: This project attempts to investigate under what conditions employees would focus more on novelty or usefulness. Rather than simply comparing the levels of wholesome creativity, we explore the normative sources of different focuses on novelty or usefulness during the process of idea generation and idea selection. We then extend the theory to organizational contexts, and explore the influence of leadership and team climate on employees' novelty and usefulness at multiple levels. Based on theory of sense-making, we identify the psychological state, namely, individual anticipations of creative outcomes that mediate these normative factors. Furthermore, we clarify how individual values moderate the relationships between normative contexts and anticipations of creative outcomes and ultimately influence their novelty and usefulness. We conduct experiments and field studies to examine the hypothesized model.This research contributes to the literature on creativity by integrating the outcome approach and process approach of creativity, as well as echoes the trend of contextualization in management theory. In addition, it provides valuable managerial implications for enhancing employee creativity with diversified values.
