中文摘要: 本项研究中,我们以两类工作伙伴双人组(普通员工与其班组长、新进员工与其帮带老员工)为研究对象,在多类服务性企业收集数据,采用纵断调研和多层次分析法,从员工个人、双人组和部门三个层次,通过四个相互关联的实证研究,深入探讨双人组成员感知的部门管理人员的伦理型领导风格、正面心理资本、敬业程度和工作绩效的长期动态关系。我们认为:(1)员工正面心理资本、敬业程度和工作绩效三者之间不是单向递进关系,而是两两之间互为因果关系;(2)双人组内成员的正面心理体验不仅会影响自身的工作绩效,而且会与伙伴的心理体验和工作绩效产生交叉传递;(3)部门伦理型领导氛围对员工个人和双人组层次的正面心理资本、敬业程度和工作绩效都有跨层次影响;(4)员工感知的部门管理人员的伦理型领导风格、正面心理资本、敬业程度和工作绩效都既有一个动态变化的成分,又有一个比较稳定的成分,四者之间存在螺旋式上升的良性循环关系。

英文摘要: In this study, we take two types of work partner dyads (ordinary employees and their supervisors, new employees and the older employees who teach them) as the research objects, and collect data in many kinds of service enterprises. Using the method of longitudinal research and multilevel analysis, through four interrelated empirical studies, we will explore a long-time dynamic relationships among dyad members' perception of ethical leadership of the department managers, positive psychological capital, work engagement and work performance from the levels of individual, dyad, and departments. We believe that (1) it is not a one-way relationships but a two-way causal relationship among employees' personal positive psychological capital, work engagement and work performance; (2) the positive psychological experience of the dyad members will not only affect their work performance, but also generate crossover with the psychological experience and work performance of their work partner; (3) ethical leadership behavior of the department leaders has a cross level effect on the positive psychological capital, work engagement and work performance of individual and dyad levels ;(4) each of employee perception of ethical leadership behavior of department leaders, positive psychological capital, work engagement and work performance has both a dynamic changeable composition, and a relatively stable composition, which is spiral virtuous circle relations among this four.
