中文摘要: 知识经济时代,随着积极心理学与积极组织行为学的发展,学术界和企业界都越来越重视员工心理资本的研究与管理。本项目基于社会互动理论,从知识共享这一互动行为视角,以知识团队为研究对象,采用追踪配对调查、结构方程分析、调节路径分析等方法,重点考察团队内心理资本社会互动的三条基本路径,即个体心理资本如何影响其他个体心理资本,个体心理资本如何影响团队心理资本,团队心理资本如何影响个体心理资本。建构三个跨层次模型:模型Ⅰ研究导师制情境下心理资本的传递机制,主要探讨师徒共同信任、导师伦理动机、徒弟学习意愿等因素的影响;模型Ⅱ研究主管心理资本对团队心理资本的作用机制,主要探讨领导-成员交换关系差异、权力距离、主管调节焦点等因素的影响;模型Ⅲ研究团队心理资本对新成员心理资本的作用机制,主要探讨关系流行度、团队凝聚力、主动性人格等因素的影响。最后从团队管理角度,基于实证研究成果讨论团队成员心理资本有效开发策略。

英文摘要: In today's knowledge-based economy, enterprises and academic circles attach more and more importance on managering and studying the employees' psychological capital with development of positive psychology and positive organizational behavior.By means of longitudinal matched survey, structural equation analysis,hierarchical regression analysis and moderated path analysis,We focuses energies on researching the three social interaction paths of psychological capital in team including how individual psychological capital affects another's one, how team leader's psychological capital affects team psychological capital, and how team psychological capital affects the new member's psychological capital.This study has three cross-level models.(1)ModelⅠexplores the transmission mechanism of psychological capital in mentoring program, especially the impacts of mutual trust between mentor and apprentice, mentor's ethic motivation, apprentice's willingness to learn and et al. (2)Model Ⅱ explores the mechanism of team leader's psychological capital influencing team psychologial capital, especially the effects of leader-member exchange differentiation, team heterogeneity, power distance, team leader regulatory focus, team leader social status and et al.Model Ⅲ explores the mechanism of team psychological capital affects the ne
