中文摘要: 团队成员工作积极性不高与创造力不够是阻碍研发团队创新的最大问题。以往研究多关注团队创造力,对研发团队成员创造力的关注不足。不同层面影响因素各自及其交互作用对研发团队成员创造力有较大影响,但影响路径与机理尚不清晰。旨在厘清不同层面变量影响研发团队成员创造力的机理与路径,本课题研究内部社会资本与心理所有权交互作用对研发团队成员创造力的跨层次影响。首先,检验并发展中国文化情境下的创造力交互作用模型;其次,采用模拟仿真方法分析心理所有权影响团队成员创造力的机理与动态演化过程;第三,运用动态博弈模型研究内部社会资本影响研发团队成员创造力的机理,并分析内部社会资本影响下研发团队协同创新网络知识流动的一般规律及知识流控制过程;最后,构建内部社会资本与心理所有权影响研发团队成员创造力的有中介的交互效应模型,采用多层线性模型加以实证。本研究既可为创造力研究提供新的思路,又可为研发团队的良性运转提供可行建议。

英文摘要: The greatest problem that hinders the innovation of R&D teams is the low working enthusiasm and poor creativity of team members. The previous researches were more concerned about the team creativity, but less about individual creativity of R&D teams. There is greater effect of factors at different levels and their interactions, however, its influence path and mechanism are still unclear. Aims to clarify the influence path and mechanism of different-level factors on individual creativity of R&D teams, the cross-level effect of the interaction between internal social capital and psychological ownership on individual creativity of R&D teams is discussed. Firstly, the creativity interaction model is tested and developed in Chinese cultural context. Secondly, the influence mechanism and dynamic evolution process of psychological ownership on individual creativity of R&D teams is analyzed using simulation analysis. Thirdly, the influence mechanism of internal social capital on individual creativity of R&D teams is discussed using multi-stage dynamic game theory model, and the general rules and control process of knowledge flow are researched in collaborative innovation network of R&D teams. Last but not least, the mediate interaction model of internal social capital and psychological ownership on individual creativity of R&D teams is established, and empirical analysis is done using hierarchical linear model. On one hand, the above research conclusions can enrich the creativity theory and provide novel research ideas for creativity research. On the other hand, it can propose suggestions for the favorable operation of collaborative innovation network of R&D teams.
