中文摘要: 本项目将文化领导定义为领导者重视组织文化并致力于塑造员工认同的强文化从而促进组织的永续发展。文化领导目前还只是一个概念而未成为构念,因而限制了对其的深入研究,现有的定性研究和定量研究存在交融发展的空间。本课题将综合应用定性和定量的研究方法探索文化领导的特征,开发其测量工具并进行验证。具体地,课题将基于文献研究完善文化领导的理论框架;通过访谈调研、案例研究、问卷调查进一步揭示文化领导的价值观特征和行为构成,开发量表;对文化领导行为的前因变量进行分析和验证;对文化领导行为与能反映组织文化建设效果的变量的关系进行验证,其中,个体层次变量包括理念认同、组织承诺、组织认同、主观和客观绩效等,团队层次变量包括凝聚力、主观和客观绩效等。在此基础上回答"什么样的领导者更可能重视组织文化"、"领导者如何塑造强文化"的问题。最后,根据研究得出的结论,向企业领导者提出塑造强文化的实操建议。

英文摘要: Cultural leadership means the leader attaches much importance to organizational culture and commits himself/herself to shape a strong culture that is highly identified by members and will facilitate the sustainable development of the organization. The concept of cultural leadership has not been developed into a construct yet, which has hindered the research on it. The past quantitative and qualitative researches have not been connected very well. In this project, we will adopt both quantitative and qualitative methods to explore characters of cultural leadership, develop the measure and validate it. A theoretical model on cultural leadership will be addressed and improved based on the comprehensive literature review and through team discussion. Through interviews with excellent leaders, case study and large-scale survey, the structure of the values and behaviors of cultural leadership will be explored. The cultural leadership questionnaire will then be developed. With the measure, we will explore the antecedents and outcomes of cultural leadership. The outcome variables will be those that can manifest the strength of organizational culture and its corresponding outcomes, which will include the individual level variables such as philosophy identification, organizational commitment, organizational identification,
