中文摘要: 随着知识管理系统的大量应用,企业对知识共享激励愈加重视,此时须考虑激励与技术环境的匹配问题。在信息技术环境下,由于存在社会惰性,知识共享激励易产生负向效应,这对传统组织理论构成挑战。现有研究偏重激励与交换意识的二阶交互,但社会惰性理论认为激励动机是任务能见度、激励、交换意识三个变量的乘积,而现有研究还未涉及三阶交互。 本研究基于社会惰性理论,将三阶交互纳入知识共享框架,使得知识共享激励的效率最优化。研究内容包括两个模块,第一,研究任务能见度、交换意识、知识共享激励的三阶交互机制,从个体层和团队层进行定量检验;第二,将知识管理技术分为三类,探索对任务能见度中六个子维度的影响,以激励效率最优为目标,制定知识管理系统的优化策略。 通过本课题,不仅在理论方法上将促进知识共享激励的前沿研究,而且对改善企业管理机制、提高工作效率有重要意义。

英文摘要: As wide adoption of knowledge management systems for facilitating knowledge sharing occurs, there is a critical problem of how to ensure the reward-task fit. In the IT environment where tasks may be invisible, knowledge workers may have a high social loafing tendency, and prior studies have found that the reward-knowledge sharing relationship may be negative, inconsistent with research in the traditional organizations. Based on the CEM model, employee's incentive motivation on collective effort is a 3-way variance: task visibility, reward, and exchange ideology. Prior studies just considered the main effect and 2-way interaction effects of reward, but 3-way interactions include task visibility. Based on social loafing theory, this study will consider task visibility in the knowledge sharing-reward framework and consider which IT functions impact task visibility. First, this study will examine the 3-way interactions of task visibility, exchange ideology and reward, and test a model with two level data (invidiual and team-based task visibility). Then, we will classify knowledge management technologies into 3 functions, and investigate how these IT functions impact on 6 sub-dimensions of task visibility using semi-structured interviews.
