中文摘要: 在构建和谐社会和推进公民道德建设的过程中,如何有效控制和彻底根除各类组织内部不断产生的非伦理行为已经成为我国政府、学术界和社会公众持续关注的一个热点问题。本项目聚焦我国各类组织内部普遍存在的非伦理行为人际传导现象,扎根我国本土的社会道德规范和员工行为特征,整合管理学、社会学、犯罪学和心理学等不同学科的最新研究成果,系统探索"道义公平"和"影响策略"与社会学习过程的内在联系,综合运用案例研究、深度访谈、模拟实验、问卷调查和纵向追踪研究等方法并进行交叉验证,全面剖析组织内部领导和同事的非伦理行为影响员工非伦理行为的社会学习机理。本项目提供的符合中国组织实情的理论和实证研究结果丰富和拓展社会学习理论和组织内非伦理行为理论体系,在此基础上针对性设计的人力资源管理干预策略有助于有效控制和彻底根除组织内部存在的非伦理行为,从而为我国各类组织的健康持续发展以及提高公民道德素质和构建和谐社会做出积极贡献。

英文摘要: In the course of building a harmonious society and advancing the construction of citizen moral system, how to effectively restrain and even completely eradicate various unethical behaviors constantly emerging within different kinds of organizations has become one of the hottest issues concerned by the government, academic community and the public in the People's Republic of China. Rooting in indigenous social code of ethics and employee behavior, this project focuses on the interpersonal transmission of unethical behavior widely existing in a great variety of Chinese organizations and systematically explores the relationships between deontic justice, influence tactics and social learning process by integrating the latest theories and researches of management, sociology, criminology, psychology and other disciplines. Applying a combination of case study, in-deep interview, simulation experiment, questionnaire survey and longitudinal study to parallel cross validation, this project also comprehensively dissects the social learning mechanisms through which leaders and peers influencing employees' unethical behavior in the workplace.
